    The corporate social responsibility policies for the inclusion of people with disabilities as predictors of employees' identification, commitment and absenteeism

    Few studies have explored the effect on employees of corporate social responsibility (CSR) policies focused on the inclusion of people with disabilities. The present research examines the extent to which employees' perceptions of CSR policies aimed at the employment of disabled people are related to organizational identification, commitment, and absenteeism. A questionnaire was administered to 104 employees (participation rate: 41.1%). Correlations and common method variance tests, and linear re-gressions were performed. Only the internal-focus policies have an effect on employees' identification and commitment, although the effect of ex-ternal-focus policies have been more deeply studied. There were no signif-icant results related to absenteeism. Our research highlights the impact of internal-focus policies for the inclusion of people with disabilities in the commitment and identification of all employees, those with and without disabilities. The results also contribute significantly to the design of strate-gies that facilitate and enhance the normalization of these employees in the labor market, helping practitioners to target these companies as future employers of people with disabilities.

    More than words: Promoviendo la integración laboral de personas con discapacidad

    The main objective of this research is to analyse the degree of implementation of policies and strategies in various companies and special employment centres (CEE) in Spain. In both types of organizations, the most developed policies are those oriented towards external stakeholders. The management systems of selection and adaptation to the environment are those with the highest levels of deployment, while training and professional development are the least deployed. In companies, people with disabilities are perceived as the most involved group in terms of labour integration, while in the CEE the management team and the members of support units are perceived as more involved. This research helps HR managers to create the necessary conditions for all individuals to develop their competences, knowledge, experience and motivations in an employment context.

    Uncertain averaging operators: a new way to study the psychosocial organizational phenomena

    The aim of this paper is to use uncertain averaging operators (Uncertain Average, Uncertain Weighted Average, Uncertain Probabilistic Aggregation, and Uncertain Probabilistic Weighted Average) in order to explore psychosocial processes. Traditionally, research in the field of work and organizational psychology has departed from positivism, based on simple deterministic laws that are unable to account for the complexity of organizational phenomena. Our purpose is to show how the Experton methodology contributes to the study of managers' subjectivity on their perception of Corporate Social Responsibility policies development. This is a very innovating perspective in the research of work and organizational psychology. We developed an interview guideline to analyze the level of development of policies for the workplace integration of persons with disabilities. Thirty-five interviews were obtained. Respondents were top managers, Chief Executive Officers, human resources and Corporate Social Responsibility managers. Ten academic and professional experts, with a minimum of 10 years' experience in the field of Corporate Social Responsibility, were asked to establish confidence intervals based on four anchors. The results achieved by the managers and by the experts group reached a similar assessment of the degree of deployment of those policies related to collaborate with the local community and associations, and the setting-up of strategic alliances. These techniques provide an assessment that optimizes the result, as it indicates the exact level of implementation of the policies for the workplace integration of persons with disabilities.

    El impacto de la RSC para la inclusión laboral de personas con discapacidad: Haciendo tangible lo intangible

    El presente artículo tiene por objeto presentar los principales resultados obtenidos por la Cátedra UB-Fundación Adecco para la Integración Laboral de Personas con Discapacidad en relación a la investigación desarrollada sobre la influencia del desarrollo de políticas y estrategias de inclusión laboral de las personas con discapacidad en la efectividad organizativa (EfO) y la identificación y compromiso de los empleados. Inicialmente, se validó un instrumento de análisis del grado de desarrollo de las políticas y estrategias de inclusión laboral de las personas con discapacidad (Modelo de desarrollo de las políticas y estrategias de inclusión laboral de las personas con discapacidad, MDI-D) en las organizaciones que operan en territorio Español. A partir de éste, se analizó en qué medida el grado de despliegue de dichas políticas y estrategias influye en la efectividad organizativa (EfO) y en la identificación y compromiso de los empleados (ICI). Los resultados muestran que las políticas que más se han desarrollado en las organizaciones participantes son las relativas a las alianzas con entidades especialistas en inclusión y la colaboración con la Comunicad Local y el tejido asociativo, ambas vinculadas a acciones comunicativas con entidades externas a la organización. Por último señalar que los mayores niveles de despliegue de las políticas y estrategias de inclusión laboral de personas con discapacidad (MDI-D) se relacionan claramente con mayores niveles de compromiso de los empleados así como con un aumento de sus beneficios económico-financieros por empleado en los últimos 5 años.
